Why you are not getting a job - No doubt, youve seen and heard stories about how software, not people, reads your application when you apply for a job. Known as the applicant tracking system, or ATS, this software is programmed to look for keywords and phrases in your resume and to select applications belonging to presumably qualified candidates. The alternative for unsuccessful candidates is being lost in the proverbial black hole we must come up with a better term for this. For these job seekers, the software did not find the candidate qualified and a human being never saw the resume. My friend and HR pro, Laurie Ruettimann recently shared a post from The Wall Street Journal on this subject: Software Raises Bar for Hiring. In the post, the author quotes Peter Cappelli, a professor of management and human resources at the University of Pennsylvanias Wharton School. He challenged the oft-heard complaint from employers that they cant find good workers with the right skills and says, The real culprits are the employers themselves. Further seeking to prove how its all the employers fault, the article highlights a situation where a company received 25,000 (!) applicants for an engineering position, only to have the HR department say not one was qualified. Clearly, that is an extreme case, but the HR community does buzz about the war for talent and how hard it is to find qualified people to hire. In the meantime, qualified people sit by without landing jobs. Something is broken, but I think responsibility can be passed around. Im not going to get on a soapbox and say its great that software screens out every applicant and that HR is working so hard to screen OUT people, they are missing otherwise qualified people. That is absurd. There is nothing redeeming about it. However, what about the candidate? How is it helpful to publicize these stories to tell people about the candidate who anonymously applied for a job in his OWN company and was not selected? Let me tell you why that person was not selected his resume and materials were probably terrible. It is unlikely that he targeted his materials to explain how and why he was qualified for the job, and it very likely that, even if a human being had read his resume, he would not have appeared qualified for this own position. Sad? Yes, but I do not doubt it is true. The hiring system has problems. However, instead of highlighting these extreme scenarios and companies who simply cannot figure out how to hire one typical engineer, job seekers need to start focusing on what they are doing to help themselves get through the system. Instead of complaining that there are no jobs, or its too competitive or companies dont even know what they want, job seekers need to take a good, long look at their own materials. They need to try to understand the (albeit broken) system of keyword screening and ATSs and they need to make a point to create materials to give them the very best chance of landing an interview. Instead of spending all of their time seeking jobs to apply for via these inevitable systems, they need to create and enhance networks and communities of people who are willing to refer them for positions before those jobs are even advertised. Savvy recruiters are talking about talent communities as a way to make sure you always have a job (and as a way of helping recruit qualified people). Whats a talent community? Its just a fancy word for network. Teela Jackson, the director of talent delivery for the contract recruiting and executive search firm Talent Connections, has worked as an internal recruiting consultant for CIGNA HealthCare, Georgia-Pacific, and Turner Broadcasting. She defines an employer (or talent) community as, A group of key individuals with whom you have had personal interactions and who work in or provide services to your desired field and/or target companies; its the group of people who could potentially hire you in the future. She explains, Creating an employer community can help you when youre unemployed and actively looking for a job, but its great to focus on keeping in touch with people youve built relationships with, even after you land your job. Weve all heard stories about people who built a great network during their job search, but once they land a job, they disappear … until its time to look for a job again. Then, they have to start almost from scratch to rekindle those relationships because theyve been out of touch for years. Is that you? The one with no network? Are you the same one complaining you cant get a job because employers dont know what they want? Even if its true employers may not know what they want they do seem to know it when they see it. People are landing jobs; they are getting hired. If you are not getting hired, its time to make a change. Instead of worrying about the 25,000 people who didnt get that engineering job, you need to start thinking about how you can do things differently. Make a change You CAN create a resume to address the ATSs needs. Have you been sending the same resume to every company? You will never get those jobs. Target. Focus on keywords. (Figure out your keywords its not that difficult they are the words that describe what the employer wants. Include them in your resume and indicate how and why you are a good fit.) If you cant do it, hire someone who knows how to write a resume to get you noticed. Talk to people. Do your contacts know you are looking for a job? Do they know about what you do your expertise? If not, you are making a big mistake. Networks and referrals help people land jobs. If you arent networking, you are putting yourself much more at the mercy of an ATS, because youll always be applying in a group of similarly qualified people. Build an online profile. If you are amazing, and no one knows it, I hate to say it, but, Too bad for you. Get your social media working. Create a social resume a professional website highlighting your expertise. It can make a difference, and, at the very least, by being out there online, you are doing something for professional reputation. If you can create a community and demonstrate expertise, its very possible for jobs to come to you. It happens. These are just three things job seekers can do to grab more control of their own careers. This is not your parents job search. Things are different today, it is competitive, and you need to do what you can to compete with people who understand: Applicant tracking systems are inevitable. Referrals get people jobs. Even if companies dont know what they want, you can still land a job there if you are a little savvy and make a point to educate yourself about how to get a job today. Bottom line: you have more control of your job search than you think. You can drive your own career bus, or you can hand over the keys to the nearest person. Its totally up to you.

Airline Exec Goes All in With Racehorse Company Steve Zerda’s 25-year career in the airline industry followed a predictable flight path until, in 2010, he encountered a racehorse called Turbulent Descent. The horse’s owners were selling stakes to investors â€" while keeping a majority interest â€" and the avid racing fan decided to buy in. “What I saw was a unique business model, where the owner could spread the risk,” says Zerda. “And I could participate, without spending a fortune.” A director overseeing aircraft-component maintenance at Alaska Airlines, Zerda had already decided to take early retirement later that year. His investment in Turbulent Descent gave him an idea for a new career: Buy yearlings, train them to run, then sell partnerships. After consulting trainers â€" and confirming there were few syndicates for small-scale investors in Seattle â€" he wrote a business plan. His first acquisition as Z Thoroughbred Racing was a colt called Harbor Wind for $10,000. (With purses at the nearby track capped at $100,000, he didn’t want to be saddled with costly horses.) He then set to work revving up interest via word-of-mouth and a website, soliciting investors to buy stakes of at least 5%. The money he raises helps fund grooming, training, and care, which runs more than $25,000 a year per animal. With such high overhead, showing a profit requires winning races and, in the process, making horses appealing to breeders. The risk is great, of course â€" “you can buy any dumpy horse and lose your shirt fast,” Zerda says â€" but so is the potential reward. Harbor Wind raced 18 times in three years, earning over $50,000. Turbulent Descent won $900,000 before being sold for 12 times his original price. Today, Zerda owns six horses and has a 10% stake in another. Thanks to winning purses plus proceeds from three sales, Z Thoroughbred made a $45,000 profit last year. “I seem to be able to locate good value,” says Zerda, who reinvested the earnings. “And I have a good time doing it.” BY THE NUMBERS $50,000: Capital Zerda used to launch the business He determined that this amount â€" from a deferred bonus he got when leaving his job â€" would allow him to buy a horse a year for the first few years before he could bring in investors. This should be no different from your civilian job. Find an employer whose work interests you and whose values mirror your own, and you will feel gratified by applying and more invested in the work when you get there. Whether it’s a family member, a trusted advisor, acquaintance, or friend, a mentor is someone who has your best interests at heart. They are willing to help you in any way they can while recognizing your skills and how they apply to civilian work. A mentor should primarily be someone reliable, whose judgment you trust. If your mentor is someone with experience working as a civilian, they can provide honest guidance and feedback throughout your job search. Plus, it never hurts to have someone on your side to provide encouragement in the face of frustration and to celebrate with you for your successes! 3. Attend Job Fairs A great way to engage employers and learn about potential job opportunities is by attending job fairs. While pouring over job boards can be daunting and discouraging at times, job fairs give you the opportunity to meet real people face-to-face and make an impression in ways that submitting a resume doesn’t always allow. By interacting with recruiters and team members of prospective employers, you can identify jobs and companies that may be the right fit for you, while showcasing why you may be the right fit for their team. Don’t let distance or time limit your attendance; even online career fairs can be a great source of networking with employers and other professionals and are often hosted on free, easy-to-use forums that work well on your nearest computer, smartphone, or tablet. While it’s important to research the employers on your Company Bucket List to see if they’ll be attending a job fair near you, it helps to attend events with an open mind. You never know who you may meet or what opportunities you’ll discover at a job fair. Take Josh Agan, for instance, who explains, “I wasn’t even exactly sure what I wanted to do for a career or job. I found out about Foss at a veterans’ job fair that the Georgia Department of Labor was hosting.” Now, he’s a Crew Chief! 4. Translate Skills Possibly one of the hardest aspects of transitioning from military service to a civilian work is that the skills you’ve developed don’t always seem to translate exactly. Not to worry though - even though your experience can be different than a traditional civilian job, it doesn’t mean it won’t apply. In many cases, it’s just about finessing the language you use to describe your experience to help employers recognize why your skills are exactly what they need to fill a position. Josh points out that: “The skills I learned from the military have been essential in excelling in my career. Sometimes when dealing with a difficult situation I refer back to what worked best while I was in the military. That said, my biggest challenge [in my job search] was trying to explain myself on a resume.” Start by working to use keywords in your resume (and LinkedIn profile if you have one!) to represent the skills you possess. The right keywords will mirror the phrases or terms used most often in job descriptions to illustrate the required skills. Next, quantify your accomplishments. If you were a leader, explain how many people or responsibilities of which you were in charge. If you met deadlines, describe how many assignments you managed. In particular, employers want to see how you can save (or earn!) them money, or solve a problem that they have. It’s important to explain how you did that in the military by saving money, materials, or effort, or by increasing quality or safety. By qualifying what you achieved in the military in terms employers understand, you’re increasing your chances of getting noticed. When in doubt, reach out to your mentor or someone within your network to see how they perceive your resume and other application tools. Use their guidance to finetune the language. 5. Build Your Network Perhaps most importantly, your network can be your best source of career help. Not only can your network provide support in the job search, but it can serve as a group of people who are willing to vouch for your talent and provide references. Moreover, recruiters rate referrals as the highest-quality source of candidates. The greater number of connections you have can only increase the likelihood of someone referring you to a position where they think you’d be a great fit. And, since recruiters trust referrals most, who better to refer you than someone in your network who believes in the quality of your skills? Build your network not only by attending career fairs, but by reaching out on LinkedIn and other social platforms. Even strangers are willing to connect if you provide a good reason for contacting them. Keep in touch with your military connections, and when you’re in the civilian workforce, don’t be afraid to help each other out or ask someone you know for a referral! If you keep an open mind and are willing to work hard, you’re going to be successful. Even if it takes time to adjust or to navigate the job search outside the military, don’t get discouraged. You’ve already proven that you are willing to go above and beyond to show your commitment and strong work ethic through your service. But I think she forgot about the family partand how hard it is for everyday women (with everyday bank accounts) to blend work and life.My sense is that Sheryl engaged lots of younger women (as womens professional organizations tend to do) who havent yet reached that tipping point of realizing the C-Suite isnt easy for a woman who has the other big jobs of caring for multiple children and elderly parents. Lean in is the cart before the horse. We cant forget about helping women with step one they need morefoundational support from employers so they dont topple over while theyre leaning in. If I won the lottery, Id start a few other businesses that are percolating in my head, buy a house on Lake Como, and an apartment in Paris. It is stay at it. Always, always find work that fits your life. Plan for lifes surprises. Make sure you earn, save, and invest toward a long and comfortable retirement.
